”Reiner Lehberger (of the Institute for Education at the University of Hamburg and academic director of ‘LERN-WERK’ in Hamburg, a project sponsored by the DIE ZEIT Foundation for the support of secondary modern schools in Germany): Before I answer that, I’d like to say something about the image of teachers in Germany. What we’ve been talking about so far here is the criticism of teachers that you can find everywhere in the media. There are polls in Germany that ask the public about the confidence they have in various professions. For years theologians have been in first place, followed by women teachers in primary schools. These in turn are followed by professors, and a little farther down on the list are high school teachers, always ahead of journalists and politicians.”

“Reiner Lehberger (Institut für Schulpädagogik an der Universität Hamburg und wissenschaftlicher Leiter des Projekts LERN-WERK Hamburg der ZEIT-Stiftung zur Förderung der Hauptschulen): Bevor ich darauf antworte, möchte ich doch noch mal einen differenzierenden Satz zum Lehrerbild sagen. Bisher ist ja hier die mediale Schelte über den Lehrer transportiert worden. Es gibt Befragungen, die das Vertrauen der Öffentlichkeit zu einzelnen Berufen abfragt. Da liegt seit Jahren an erster Stelle der Theologe, an zweiter Stelle die Grundschullehrerin. Dann kommt der Professor. Der Studienrat ist in der Tat ein bisschen weiter unten auf der Skala, aber er liegt immer noch höher als die Journalisten und als die Politiker.“

(Enja Riegel’s response continued:) ”But I don’t think you need something like the Robert Bosch Foundation, the way our school – the Helene Lange School – needed it. Twenty years ago we were a very isolated institution and we tried a foundation grant – and I have to add that the Robert Bosch Foundation has been wonderful to us. I’m very grateful to them, but there are in fact other possibilities of obtaining financial assistance in Germany. Money is always a problem for a school, but in a sense money is lying in the street. You just have to bend down and pick it up.”

(Antwort fortgesetzt – Enja Riegel:) “Aber ich glaube nicht, dass man wie die Helene-Lange-Schule, die ja vor 20 Jahren eine doch sehr vereinzelte Einrichtung war, die so was probiert hat, dass man unbedingt die Robert-Bosch-Stiftung braucht. Übrigens, die Robert-Bosch-Stiftung ist wunderbar gewesen. Ich verdanke dieser Stiftung sehr viel, aber es gibt auch andere Möglichkeiten zu Geld zu kommen. Die Schule ist unendlich bei der Frage, wie komme ich zu Geld. Geld liegt nämlich auf der Straße. Man muss sich nur bücken.“

(Enja Riegel’s response continued:) ”But suddenly there was a new perspective that everyone there could share. Someone had come in from the outside, with a different viewpoint, and in effect said, ‘Look, this is what you’re doing right, and it’s terrific, and here is where things could be done differently’. Of course then I came up with the suggestion, ‘Maybe you should start working in teams, teachers that are responsible for the same grades’. And the school changed. In the following year they organized these teams, beginning with the fifth grade, and things were arranged differently in the school. Suddenly there was a kind of awakening among everybody. That was sensational, and this new feeling took hold of the whole staff. That’s what you have to do in a German school, there’s no magic involved.”

(Antwort fortgesetzt – Enja Riegel:) “Aber: Plötzlich ergibt sich eine Perspektive. Da kommt jemand von außen rein mit einem fremden Blick und sagt, ‚guckt mal, das macht ihr doch wunderbar. Und an der Stelle könntet ihr was anders machen’. Natürlich komme ich dann mit dem Vorschlag, ‚fangt noch an mit Jahrgangsteams’. Und diese Schule wandelt sich um, macht ab nächstem Schuljahr Jahrgangsteams ab Klasse 5 und richtet die Schule anders ein. Und plötzlich ist da eine Aufbruchsstimmung in dieser Hauptschule. Das ist ganz wunderbar. Das ergreift das ganze Kollegium. Man macht das nur, das ist keine Zauberei.“

”Enja Riegel: Every week we have large groups of people visiting the school. They look at what we’re doing and the way we work. Teachers from our school go to other schools as advisers on so-called ‘Education Days’. I myself am working as an adviser now, simply because I want to. A secondary modern school in Wiesbaden has a student body made up of ninety percent foreign children. The teachers long ago came to terms with their idea that they – and not just the students – are real junk people in this society. The teachers feel this way and have become resigned to it. They go home in the afternoon, exhausted, and don’t even have enough energy to prepare the next day’s classes. The teachers believe that things can’t go on this way in a school like that.”

“Enja Riegel: Wir haben ja jede Woche große Besuchergruppen in der Schule. Die gucken, was wir machen, wie wir arbeiten. Einzelne Lehrer unserer Schule gehen in andere Schulen und beraten – Pädagogische Tage. Ich selber berate jetzt, weil ich es einfach mal wissen will. Eine Hauptschule in Wiesbaden mit 90 % ausländischen Kindern: Die Lehrer, die sich längst damit abgefunden haben, dass sie das Letzte sind, nicht nur die Schüler sind das Letzte, der letzte Rest und Dreck in dieser Gesellschaft, sondern auch die Lehrer fühlen sich ja so und haben sich abgefunden, gehen mittags nach Hause, sind erschöpft und können sich auch gar nicht mehr auf Unterricht vorbereiten. Das geht in so einer Schule nach Meinung der Lehrer dann nicht mehr.“

(Enja Riegel’s response continued:) ”We experienced the same thing they did in Sweden. And when we started to work this way – and this is something that the minister and school directors present will be glad to hear – there was a fifty percent decrease in teachers’ sick days in our school.
“DIE ZEIT: People can get enthusiastic about your achievements when they read your book, but then they come across the sentence: ‘The Robert Bosch Foundation supported us at this point, and the corresponding university chair was with us all the way’. Is it possible for a school, on its own, to do what your school did?”

DIE ZEIT: Wenn man Ihr Buch liest, gerät man so ein bisschen ins Träumen und dann stößt man auf so kleine Nebensätze – ‚hier hat uns die Robert-Bosch-Stiftung unterstützt, da hat uns jener Lehrstuhl begleitet’. Kann eine Schule so was aus eigener Kraft erreichen?“

(Enja Riegel’s response continued:) ”The first thing we decided was that we wanted to try it, to try something new, even though a lot teachers were afraid. After two or three years, though, everyone started to feel that something completely new was happening in the school. Suddenly people liked to be at the school. It was a comfortable place where you could be relaxed and work without pressure. Of course that meant that all the teachers had to start teaching outside their area of specialization. It also meant that the teachers spent more time at school than before. But time wasn’t really a factor. When teachers keep saying that want free periods or time off at school – something’s not right. If you spend time at school and have periods off, that time can be terrible. But the time can be wonderful and satisfying when teachers are at school every afternoon. (German schools are normally in session only in the mornings.) That’s what we’ve learned from Swedish schools.”

(Antwort fortgesetzt – Enja Riegel:) “Zunächst einmal gab es einfach einen Beschluss, wir wollen das. Aber viele hatten Angst davor. Aber nach zwei, drei Jahren haben auch alle gespürt, da kommt etwas ganz Neues in die Schule rein. Plötzlich wird die Schule ein Ort, an dem man sich gerne aufhält, an dem es schön ist, an dem man entspannt und mit Muße arbeiten kann. Das heißt natürlich, alle Lehrer an dieser Schule unterrichten zwei oder drei Fächer fachfremd. Alle Lehrer sind viel länger in der Schule als vorher, als die Helene-Lange-Schule noch ein Gymnasium war. Aber die Zeit ist es ja überhaupt nicht. Wenn die Lehrer immer sagen, wir wollen eine Entlastungsstunde oder wir wollen gleich fünf Entlastungsstunden, das ist es nicht. Die Zeit, die man in der Schule zubringt, kann schrecklich sein mit drei Entlastungsstunden. Und sie kann wunderbar sein und zufriedenstellend, indem man jeden Nachmittag an der Schule ist. Das sieht man ja auch an den schwedischen Lehrern.“

“DIE ZEIT: Frau Riegel, you made several teams out of your teachers, putting all the teachers who are responsible for the same school class on the same time. They meet regularly, discuss problems their having, and exchange ideas. That takes a lot of time. Was their any resistance to this among your teachers?
Enja Riegel: First of all, our school decided twenty years ago that we wanted to become a different school. That means that the teachers themselves decided – not completely voluntarily, since pain always provides an impulse for change – either to let the school close or to really make an effort to transform the way we worked, and we chose the latter. We didn’t want to go on being lone fighters in a struggle behind the closed doors of our classrooms. We wanted the children to experience continuity and reliability, we wanted them to be able to really grasp what was being taught. That meant having a team of teachers plan lessons together and having them discuss problems with students, parents, and the school director. All that removed an incredible amount of pressure.”

“DIE ZEIT: Frau Riegel, Sie haben die Lehrkräfte, die eine Jahrgangsstufe betreuen, zu Teams zusammengebunden. Die Kollegen treffen sich regelmäßig, besprechen, welche Probleme in der Jahrgangsstufe anliegen, tauschen sich aus. Das kostet auch Zeit. Entstehen solche Modelle an der Schule ohne Widerstände?
Enja Riegel: Zunächst einmal hat die Schule vor 20 Jahren beschlossen, sie wollen eine andere Schule werden. Das heißt, die Lehrer haben – nicht ganz freiwillig, das war schon so eine Entscheidung, wird die Schule geschlossen oder machen wir uns wirklich auf die Socken, Leiden ist ja immer ein guter Motor für Veränderungen – in dieser Situation beschlossen, wir wollen anders arbeiten. Das geht aber nicht mehr als Einzelkämpfer hinter verschlossenen Türen. Sondern wir wollen, dass Kinder Kontinuität, Verlässlichkeit, Überschaubarkeit erleben. Das heißt, dass ein Lehrerteam gemeinsam den Unterricht plant, Probleme bespricht mit Schülern, Eltern, Schulleiterin. Und das entlastet unglaublich.“

(Antwort fortgesetzt – Professor Prenzel:) “Ein ganz wichtiger Punkt, den wir in Angriff nehmen müssen, ist, dass wir innerhalb der Schulen, aber auch zwischen den Schulen, sehr viel mehr an Zusammenarbeit zwischen Lehrkräften haben sollten. Das kann erheblich dazu beitragen, dass man eben auch gemeinsame Problemlösungen sieht und in Gang bringen kann.“

(Professor Prenzel’s response continued:) ”One serious problem that we have in Germany is that the teaching profession is one that is individualized to a high degree. Every teacher works for himself or herself alone, and each one also has the impression that he or she can be a failure personally. Many teachers make extremely idealistic demands on themselves, and they want to change the world. And then their own everyday experience shows them they’re not doing that. And in the schools there’s too little discussion about what is really possible.”

(Antwort fortgesetzt – Professor Prenzel:) “Ein großes Problem, das wir haben, ist, dass der Lehrerberuf ein Beruf ist, der hochgradig individualisiert ist. Jeder arbeitet für sich allein und jeder hat auch den Eindruck, dass er persönlich versagt. Der Anspruch, den man sich selbst stellt, den sich viele Lehrkräfte stellen, ist zum Teil idealistisch, was man alles bewegen möchte. Und dann ist die eigene Erfahrung, die tägliche Erfahrung, dass man dem eigentlich nicht standhalten kann. Und in den Schulen wird zu wenig darüber gesprochen, was denn tatsächlich erreichbar ist.“
